For more than 100 years, Taronga Conservation Society Australia (Taronga) has been guided by a powerful ambition: Securing a shared future for wildlife and people. It is a vision that extends far beyond the zoo gates, a call to protect, to educate and to inspire action.
Yet a mission of this magnitude requires more than passion. It demands aligned leadership, disciplined culture and performance anchored in purpose. It calls for leaders who can translate vision into lived behaviour, build culture with conviction and ensure that performance consistently serves its purpose.
And this is where our story begins. Across more than a decade of partnership, Maximus has worked alongside Taronga to build the leadership depth required to carry its mission forward within one of Australia’s most purpose-led organisations.
Taronga understands something many organisations struggle to sustain: relevance is not static; it requires constant evaluation and adaptation.
A mission that moves people
To protect the wildlife entrusted to future generations, Taronga knows it must continually evolve, stay relevant to its patrons and visitors, sustain disciplined operations, and nurture a culture that remains vibrant at its core.
Taronga’s guiding philosophy, “No margin, no mission”, captures this balance perfectly, where purpose without performance is aspiration and performance without purpose is simply profit.
This is the intersection where Maximus operates. We call it Value-Making leadership, the conviction that doing well and doing good are not competing priorities, but deeply interconnected forces. It is a belief Taronga has long embodied, and one that has shaped this partnership into a genuine collaboration between two strategically aligned organisations.
A decade of leadership development at Taronga
Value-making transformation is never defined by a single initiative or moment in time; it’s iterative, layered and responsive to the shifting realities of the organisation.
At Taronga, that journey unfolded across four distinct but interconnected phases, each building on the last and extending leadership capability deeper into the organisation.
Chapter one: Building the foundation from the top
Taronga’s transformation began with structural change, including new appointments, a reforming executive team and the imperative to evolve from a collection of talented individuals into a truly cohesive leadership group.
Maximus supported this critical stage through executive assessments that informed the recruitment of the CEO and Executive Team, ensuring those stepping into these pivotal roles were not only technically capable, but deeply aligned with the organisation’s values and strategic direction.
Once the team was established, we designed and delivered a nine-month immersive leadership experience comprising four tailored modules. Each was grounded in Taronga’s strategic context, cultural dynamics and insights drawn from employee engagement data. This was a bespoke journey, carefully architected to reflect everything that makes Taronga distinctly unique.
The work focused on:
- Elevating self-awareness and personal energy
- Strengthening strategic alignment and collective purpose
- Deepening the effectiveness of relationships with direct reports
- Building genuine coaching capability
- Creating the cultural momentum required to carry transformation across the organisation

Culture is shaped not only in defining moments, but in the everyday interactions that quietly influence performance. It lives in the conversations managers have with their teams, in the way feedback is delivered, and in the decisions leaders make, particularly during periods of change.
Taronga recognised this. And so the partnership evolved.
Chapter two: Activating the middle and frontline, where culture is made
Through the Manager Development Program, Maximus worked with Taronga’s middle and frontline leaders and specialists, those who translate the vision into daily action. Across a series of interactive half-day modules, participants explored practical skills in communication, coaching, conflict resolution, and navigating change, all within the lived reality of their roles.
This was never about theory alone. It was about embedding capability through practice, reinforcement and accountability. The program enabled managers to:
- Establish new approaches to communication
- Apply techniques to energise and structure team meetings
- Develop a renewed appreciation for the power of active listening and thoughtful questioning

Chapter three: Infusing purpose into the guest experience
At Taronga, every guest interaction carries meaning. Whether it is an educational talk with school children, the storytelling behind Nura Diya Taronga’s immersive indigenous precinct, or feeding time with the tigers, these moments of genuine connection transform casual visitors into lifelong advocates for wildlife.
Taronga understands that such interactions are not incidental; they are the mission made visible. To elevate this critical dimension, Maximus delivered a targeted guest experience program reaching more than 250 frontline team members across Taronga’s Sydney and Dubbo sites, delivering 13 cohorts in just three weeks.
The program lifted capability for staff to:
- Reinforce their integral role in the Taronga brand and vision
- Deliver tailored, meaningful information to guests
- Manage expectations with warmth and clarity
- Adapt to diverse cultural and social groups
- Handle complaints with care and resolution
Supported by a new induction package, a customer service champion model, and group coaching sessions, the initiative was designed not simply to inform, but to embed.

Through every conversation and every guest interaction, Taronga’s frontline teams now carry the mission with them, deepening connection, strengthening support for conservation and creating meaningful memories that endure long after visitors leave.
Chapter four: Strengthening change leadership through uncertainty
Change is the one constant in organisational life, yet it remains one of the most challenging realities for leaders.
As Taronga entered a period of significant change, the need for purposeful, people-centred change leadership became critical. Maximus came in to deliver a dedicated Leading Change Program designed to equip leaders with both the mindset and practical tools to guide their teams through uncertainty.
The program explored the essential distinction between change leadership and change management, because they are not the same. Leaders were introduced to the concept of the leadership shadow: the invisible yet powerful influence every leader casts over those around them.
Through interactive workshops and scenario-based learning, participants:
- Reflected on their personal relationship with change
- Examined how their behaviours shape team dynamics
- Practised courageous conversations using the Radical Candour model
- Learned to recognise where individuals sit on the change curve
- Developed strategies to move teams from resistance toward commitment
The impact of leadership transformation on organisational culture
The impact of the program was extensive. 100% of senior leaders who participated reported an increased understanding of effective change leadership behaviours, greater clarity on how to positively support their teams, and practical tools they could apply immediately.
A meaningful shift followed. Leaders felt more aligned, more equipped and more prepared to lead with empathy and intent even in uncertainty.
Culture evolved from program-based development to shared leadership responsibility. Behaviours became more consistent across the organisation, and Taronga remained resilient through periods of change because its leaders knew how to hold steady.
